I think you need to sit down with this employee and clarify your expectations because there is obviously a disconnect. Often over night caregivers are working two jobs and count on the night shift as needing very little actual caregiving so they can sleep unless needed, if that's what your caregiver wants/expects then they are not a good fit for the job.
